THE CULTURE CRAFT LTDManchester, Greater Manchester, UK

Specialist Associate Pool - Remote

Project-Based

Description

Role type: Freelance, engaged for specific client engagements Day rate: To be agreed, in line with experience

How we work (and who might thrive here)

At Culture Craft, we work inside businesses, not alongside them.

We don’t default to best-practice playbooks or traditional advisory models. We operate with a systems mindset, seeing culture as an interconnected set of inputs, behaviours, and outcomes, and we focus on practical delivery that creates clarity and momentum.

This way of working resonates with founders and leadership teams navigating growth, pressure, and change.

We also work with people’s strengths, not against them. We are particularly interested in hearing from neurodivergent candidates. Strengths such as pattern recognition, deep focus, structured or divergent thinking, and independent problem-solving are highly aligned to this role.

We are happy to discuss working preferences or reasonable adjustments at any stage. All appointments are made on merit.

The opportunity

Culture Craft Associates are embedded delivery partners who step into fast-scaling startups to stabilise, diagnose, and improve people systems.

This is not traditional HR consulting.

You will operate inside the business with a founder’s mindset — understanding that culture is not a set of policies or tasks, but a system that shapes performance, behaviour, and outcomes.

Wherever you are focused, compliance, investigations, performance, or operations, you will apply judgement in context, understanding second-order effects rather than following process for process’ sake.

You are not there to advise from the sidelines. You are there to move the system forward.

Where associates are typically deployed

Associates may be brought into engagements to:

  • Run or support complex, high-risk workplace investigations (grievance, conduct, performance-related)
  • Lead or support HR compliance uplift (policies, frameworks, regulatory readiness)
  • Act as an embedded HR / People Partner during periods of growth, transition, or founder overload
  • Stabilise performance management in under-designed or high-friction environments
  • Maintain and evolve day-to-day HR operations during critical periods
  • Support delivery of Culture Craft sprint engagements, owning defined workstreams

What the role looks like

You are brought in to take ownership of defined problems or workstreams and move them forward with clarity and pace.

You are not waiting for instruction. You are not applying generic frameworks. You are working with what exists, identifying what matters, and improving the system in a way that holds in reality.

What you are accountable for

  • Take end-to-end ownership of defined workstreams
  • Operate independently once context and objectives are clear
  • Apply judgement over process, especially where frameworks are incomplete
  • Diagnose root causes, not just surface symptoms
  • Flag risks, trade-offs, and unintended consequences early
  • Leave systems clearer, lighter, and more usable than you found them

What this role is not

  • Not a traditional HR consultant role
  • Not advisory-only
  • Not process-heavy, compliance-for-compliance’s-sake HR
  • Not a passive execution role

Core skills & experience

Must-have

  • Strong HR experience in the UK, including:
  • CIPD Level 5 or above
  • Handling sensitive employee relations matters, including settlement agreements / COT3
  • Practical policy and process design
  • Experience running or supporting workplace investigations independently
  • Experience managing fixed-fee or scoped project engagements
  • Experience working in or with startups / scale-ups (Series A–C or similar)
  • Ability to operate effectively in under-defined environments
  • Strong written communication (clear, plain English, client-ready)
  • Comfortable operating inside a business, not as an external adviser

Strongly preferred

  • Background as: Embedded People Partner Startup HR generalist Founder-facing HR lead
  • Exposure to operating rhythms and frameworks for scaling teams
  • Familiarity with modern tooling (project management platforms, AI-enabled systems)

Systems mindset (non-negotiable)

You must be able to:

  • See culture as a system of inputs, feedback loops, and constraint
  • Understand how: Policy affects behaviour Behaviour affects performance Performance affects culture
  • Diagnose cause and effect, not just surface issues
  • Make decisions that balance: Risk vs momentum Compliance vs pragmatism Founder capacity vs team experience
